Coworker Disability Organizations Perceptions Social Psychology
Research demonstrates the relevance of the perceived legitimacy of disability statuses, perceived degree of impairment, and causal attributions regarding disability acquisition as relevant to perceptions of people with disabilities (PWD) in organizations. However, literature does not examine such variables utilizing the same labels and definitions across studies nor does it consider that these variables may be related in informing perceptions of PWD. Additionally, research posits the relevance of an external source implying disability legitimacy or considering the effect of disability model endorsement on perceptions of PWD as potential methods of improving perceptions. Likewise, although previous research notes that PWD face worse perceptions in the form of unfavorable ratings on variables including organizational citizenship behavior, counterproductive work behavior, perceived incompetence, coworker trustworthiness, and accommodations granting likelihood, such research has not systematically studied these work-related outcomes in relation to the perceived legitimacy of disability statuses, perceived degree of impairment, or causal attributions. Therefore, across three experimental vignette
studies, we investigated these constructs using the same labels and definitions and methods of improving perceptions of PWD as they relate to such work-related outcomes. Study 1 results demonstrated the perceived degree of impairment as disproportionately impacting perceptions of PWD, study 2 results demonstrated an external source implying legitimacy result in worse perceptions of PWD, and study 3 results demonstrated higher social model endorsement as increasing participant likelihood to grant accommodations for PWD. Across studies 2 and 3, participants rated physical disabilities better on the above work-related outcome variables compared to developmental and psychological disabilities.
